Fieldwork

NYC is one of the areas in US with the highest concentration of schools. These schools range from kindergarten schools to even higher level. This has presented unprecedented challenges to school managers and especially classroom teachers. Teachers play a very important role of imparting of knowledge into the children so that they can change their entry behaviour by the time they come out of the learning process. A lot of incidents occur in the process of learning between the teacher and the children or amongst the children. These incidents are inevitable as conflicts are part and parcel of the learning process. The classroom setting brings together children from different backgrounds. In the NYC area, some of the challenges facing the children especially from the pre-K level to the second grade level include delinquency, a significantly high drop out rate, environmental as well as peer pressure as well as challenges in socializing and obeying to the set school rules and regulations. These children are in a very low level of development and most of them feel that a school is just a place of passing time, chatting and playing. It is the way the teacher manages these incidents when they are manifested in the classroom that enables the children to experience a conducive learning environment, develop self-competence as well as self-esteem and be able to improve in academic performance. According to Edmondson D. (1999), there have been quite a lot of critical incidents that have been observed between the teacher and children and amongst children in the NYC learning institutions. For instance, in a classroom setting, many teachers have been burdened with the problem of most of most children fighting one another due to minor differences among them such as being denied to join in a play. This fighting among the children has distracted the learning environment and even affected the emotional and psychological well-being of the children. These effects consequently have resulted to poor academic performance among the children, something that has affected their learning motivation and led to loss of interest in learning. Most students through this turn out to be joy riders in the class and this has also led to loss of morale in teaching on the part of the teacher. it is therefore very important that the teachers chips in to address this problem. The teacher should seek to establish a conducive learning environment by inculcating good social skills into the children and teaching them the need to respect one another. For quality and improved academic performance, this incident needs to be addressed and controlled in future.   Proper and strict ways should be put in place and highly practiced on the children who have this behaviour. Behaviour modification techniques such as use of a token should be reviewed and practised by the teacher in order to discourage this incident.   Although Slavin, (1978) notes that, punishment is one of the best deterrents for bad behavior, this is disputed by, Astin (1985) who notes that, there is enough evidence to conclude that, punishment can have negative effects for classroom teachers.   Hence punishing the misbehaved children should be exercised with caution. There are incidents like overlooking of the needs of all children that have occurred between the teacher and the children.   Most teachers for instance in classroom situation tend to treat all the children as having similar needs and similar levels of understanding.   This has had a very negative impact on the academic performance of most children. The children who are slow in learning and also those who have special problems like hearing difficulties have always lagged behind as far as ranking in academics is concerned. To curb this problem in future, the teacher should understand and clearly define the problems that each child faces in learning.   This way, better approaches of teaching the slow learners and those with special needs like hearing problems, blind children will be applied.   Use of tutorial classes and giving remedial work to learners who learn slowly will be of great use in solving this problem.   Building of different learning institutions and providing adequate learning materials and resources for the exceptional children should be practiced.   Braille and the relevant learning resources as well as materials should be provided to the children who are blind. However, teachers have had critical incidents with children whereby they have encountered very bright, clever and talented children.   These incidents and many others which have become rampant in the NYC area have helped the classroom teacher to be able to come up with ways in which these children should be encouraged so that they do not get disinterested in the learning process. These children can be said to be exceptional and also require special concern so that they continue participating in learning process. To manage this situation in future, teachers should also employ other techniques like giving challenging tasks but those which are within the ability of the clever children, encouraging the children to read ahead of where the teacher reaches in class as well as helping them to set realistic goals. They should also be given responsibilities such as class room monitors so that they continue perfecting their leadership skills and be engaged in fruitful activities Critical incidents like stress have also arised between teachers and the children.   A teacher in a classroom situation has been able to encounter children who have stress.   Stress among children arises from family backgrounds and academic performance (Slavin, 1978).   Those children who come from poor families have been observed to be the mostly affected by stress due to financial constraints in the family set-up, something that have widely resulted to hardships in paying fees, unlike those children from stable families who have everything at their disposal, right from in time payment of fees to other secondary needs. Continued failure in academics as well as poor reinforcement from the part of the teacher also result to stress among children.   Stress has led to very poor performance among children since the children who suffer from it tend to spend too much time in thinking about their problems than in learning.   Teachers have tried to control stress among the students in many ways. Many more ways should however be put forward in an effort to fight stress among the students.   Such ways like guidance and counselling of the students suffering from stress, organizing for sources of funds so as to facilitate their education as well as encouraging them should be emphasized in order to achieve positive results from these children. In addition, the parents of these children have been involved to encourage the children in learning   through trying to groom them and advice the accordingly.   According to, Astin (1985) use of reinforcements and rewards are among the most important ways that can be used to improve performance among children.   The stressed children should always be positively reinforced and rewarded every time they make a positive improvement of their situation. Another critical incident between a teacher and the children is the realization that children have different talents.   Teachers have been able to meet children who are very talented in sports and athletics.   This incident has helped these children a lot since teachers have had an opportunity to help them broaden and practice their talents to the best of their ability. They have been able to do   this by organizing for physical education beaks and allowing the children to engage in playing different games. This has enriched learning process since cu-curricular activities are also part of learning especially where socialization is encouraged. Children also during interaction with one another have had several critical incidents.   The realization by children that some of their colleagues shine in academics only through hard work but not because they are geniuses has created an atmosphere of hard work among the children fraternity. In the process of working hard so as to attain the level that their colleagues are enjoying, they have improved their performance and consequently the entire performance of the schools has improved. The slow learners have been able to seek for assistance from the teacher until they understand fully the concepts for example how to perform addition and multiplication in mathematics. This attitude should be more encouraged in future and rewarding of the best children be sustained in order to create a competing atmosphere. There are incidents among the children whereby they have come to realise that some students are being favoured by the teachers.   This has really suppressed the morale of the other children since they have believed that no matter how hard they try, they will never shine. Favouritism has been practised through marking assignments and in reinforcing the children. This behaviour of teachers favouring some children should in future be discouraged because it leads to discouragement on children who are not experiencing the favours, and later translate to poor academic performance. Moreover, there have been critical incidents whereby teachers have realized that some children can become good leaders.   This has been helped by the evident leadership skills that these children portray at their early age. Through identifying these children, teachers have been able to help the children through providing enough guidelines and encouraging them to maintain as well as improve their qualities. This has really been an opportunity for the children to succeed, improving their self-esteem and acquiring much confidence to pursue the education.  Ã‚   In future, more encouragement should be given to these children and leadership posts be awarded to them in the school so as to perfect their skills. In addition, there are things that have happened such as children stealing from each other and this has really demoralised most children. Children who take to this behaviour tend to grow up practising it even to their higher educational levels. The teacher should put into place the necessary disciplinary measures so that this stealing behaviour can be modified. This contributes to a better learning environment and consequently to a improved academic performance. Critical incidents have also occurred among the children whereby they have been able to realize that some of them are quite anti-social and cannot even work in groups.   Group work is one of the most effective ways of learning (Joyce, & Weil, 1986).   It is through group work that children learn new ideas as well as develop confidence and social skills.   Children who engage in group work and participate fully tend to broaden their views and acquire diverse thinking ways.   They stand a good chance of improving in their academic performance unlike those children who are anti social and defect from group work. In future, group work should be highly encouraged among the children and means of motivation the groups devised.   This will see to it that performance among the children is improved. Conclusion All education stakeholders in the NYC area need to join hands in order to handle the numerous challenges facing the sector. There is a need to create learning environmental that is ample enough to allow an interaction between the teachers and the children.   The numerous incidents that the teacher encounters should serve to formulate clear policies to govern the learning process. This in turn will lead to a better learning environment.   Finally all children-children incidents, needs to be solved by applying the necessary psychological theories in order to create a conducive learning environment. My Unforgettable childhood events after Middle School Graduation Essay

I have some bad while some good incident or occasions, which are never forgettable for me. For example, my circumstance after completing middle school graduation, which was good in one-way of thinking; however, it is bad in my way of thinking. Every person or family or country has some unforgettable occasion or events. For instance, America had the 9/11 incident, which is considered bad for USA. I was an average student when I was in Middle school and had so many dreams to fulfill after graduations such as to go for vacations, making fun with friends, etc., but there was someone who wanted to prove himself that he was enemy of my happiness. As I completed my middle school with good grades along with the age of 14, my dad came to me and said â€Å"I have a big surprise for you. â€Å" He said he got something, which would be helpful for me, along with studying in the High school. First of all, I became happy by thinking that he brought a new bike for me. However, that happiness was with me until he said what the surprise was. As soon as he told me about his surprise, I was really shocked and was not happy anymore, because he wanted me to help him in his business, which is a small printing press. I thought that I would make fun with my friends and enjoy my life fully when I completed my middle school and would go to the High school to get a higher education. I did not understand why he was trying to snatch my freedom, as I was expecting a good gift from him. I was not happy with my dad after knowing his intension for me. The reason for my unhappiness is that I did not go anywhere during my school days and did not know anything outside my county. I did not even visit out of state for enjoying vacation or for fun. Sometimes some theory or thinking has negative approach or has positive approach according to ones understanding. The same thing happened in my case. He was right according to his point of view. He was thinking about my future. He did not want me to just study, but he did like to introduce me to the outside economy and how to deal with people, which can only be learned by personal experience at a job place. After he told me why he was telling me to do a job, I realized that he was right. I also realized that he loves me a lot and takes care of me. He wanted me to get a good education with part time activities in the press company with him. Every parents feel proud depending on the success of their son/daughter. My dad loves me very much and also takes care of me. He always looks forward in bringing me up. He usually tells me about different good opportunities and also encourages me to join. If I do well in my study or any other matter, my dad feels that he himself gets success. He looks at his achievements by my achievements. He does not want to see his own head get down because of me. Every father has a dream that his son or daughter does well in every stage of life and gets much success. Even though my father did not do well during his young study age, he expects his children to do better than himself in the studies or job or any other position. If someone is a doctor or a pharmacist or at a high position in society then his/her parents feel proud by exposing his/her intelligence or his/her success in life. While on the other hand, sometimes parents might feel shame in front of others just because of their children. So, if I do something good, which people appreciate, my dad becomes happy and says â€Å"I am proud of you. † My dad want to me be a good educated man in society first, then I am free to enjoy anything. Therefore as soon as I completed my middle school, my dad told me to work with him, which I can say is a bad incident or occasion for me. However, when I understand that there is a big fact behind that, it would not be any bad incident or news for me. My dad explained me very politely that once I would be a good educated person in a society, then I would have a much time to enjoy life and do what ever I want, which I could not able to do during my school days. Thus because of only this circumstances, I can present my self as an independent person in society. That was considered almost a good change in my life. There are so many people who have either good occasion or bad one, but for me it has a dual nature depending on the way of thinking.

Unfortunately, the MMA also eliminated all Medicaid drug coverage for more than 6 million individuals who are dually-eligible for both Medicare and Medicaid, and required states to pay back to the federal government – through a mechanism known as the â€Å"clawback† – most of the savings that they would otherwise realize from the state. As a result of the legal mandate, states have attempted to respond by implementing their own State Pharmaceutical Assistance Programs (SPAP) to provide cost-sharing and supplemental drug coverage for dual eligibles and other low-income residents. The SPAP makes payments on behalf of a Part D beneficiary, with such payments being counted toward to the beneficiary – true out-of-pocket costs which count toward meeting the astronomical threshold which leads to reduced or eliminated beneficiary cost-sharing (Center for Medicare Advocacy, Inc., 2007). Despite such efforts by the states, however, the Center for Medicare Advocacy (2007) reports that dual eligibles will nevertheless find themselves with less prescription drug coverage under Part D than they had under Medicaid, and with far less protection to challenge denials, and other barriers to coverage. In addition to making co-payments for their prescriptions, dual eligibles also have to deal with predicted yearly increase of these co-payment amounts (Center for Medicare Advocacy, Inc., 2007). As a result of Part D, the stop-gap emergency actions taken by numerous states was estimate to have cost between $500,000 to several million dollars, as it varies per state, and puts those states budgets at risk (Champlin, 2006). Unfortunately, by law, the federal government cannot reimburse the states for the costs they spent in order to fix the problem. Based on the data presented and analyzed in the previous sections, the thesis concludes with the following recommendations to minimize issues identified – the complicated CMS enrollment process, and the lack of information as to the dual eligible beneficiaries right to reimbursement – to the different parties involved, or affected, by Medicare Part D: The Business Environment †¢ Non-insurance companies, regardless of whether in the US or anywhere else in the world, and regardless of type of industry, should run their health care program like other parts of their business. Health care management should be deemed as a key business function as equally important as the other key business functions of the company such as marketing, sales, or operations (Watson Wyatt Worldwide, n. d. ) †¢ Private insurance companies offering Part D should make sure there is exhaustive communication with Medicare representatives in terms of eligibility information, and with companies and beneficiaries themselves. With regard to beneficiaries, private insurance companies should make sure there is full disclosure, and knowledge, as to the plans available to them, and as to the prescription drugs available in the plans they selected. Insurance companies need to work closely with physicians to ensure that the required drugs their beneficiaries need are included in each beneficiarys formulary. There may be a need to develop a formulary which is more flexible in incorporating the individual medication needs of each patient. Private insurance companies should also not bombard their prospective clients with too much plan options, and should perhaps start with what their clients need, instead of presenting them with a set of options, in order to help the beneficiaries determine which plan is most appropriate for their needs. †¢ Physicians and pharmacies should participate in keeping an eye on how private insurance companies implement Part D plans and regulations. Since these are the two parties or sectors which deal directly with the beneficiaries – either on how they get their medicine upon purchase, and in determining what medication they need – physician associations and pharmacies should lobby or solutions to the glaring loopholes of the Part D program. The Employer †¢ Employers have to emphasize employee productivity and overall health as key goals. Not only should they aim for longer-lasting and more efficient health care strategy planning cycles, but they must also engage their employees in health care decision-making (Watson Wyatt Worldwide, n. d. ) For instance, employers can help by including employee self-service features in their health care program, and should empower their employees to take responsibility for health benefits without the employees feeling that they are left on their own. The employer should provide assistance and information in helping their employees to select the best plans they need. To do so, employers should themselves be careful in their selection if the medical vendor they decide to tie up with, or have been tied up with, in providing employee health benefits. The employer has the responsibility to ensure that the insurance company is effectively transmitting eligibility information to Medicare. In other words, the employer should be vigilant for their employees sake †¢ The employer can also make use of information and technology investments to administer benefits and distribute health information to their employee. The Employee †¢ The employee should do his or her research on Medicare, and study carefully the plans available. The employee should figure out how much he or she can afford to spend, and a make a list of the drugs currently taken. For questions, the employee can turn to the Medicare website or call their 1-800 hotline. Some state assistance programs can also help them enroll, and articles and reports, featured online or in newspapers, which investigate the choices available in their local areas may also provide useful information. Understanding the ins and outs of their companys health care program is a first step, as is availing of seminars, and other information dissemination campaigns that their organization may offer. In other words, employees should not be merely passive recipients, but should participate as engaged and informed consumers in making cost-effective decisions with their employers about the type and amount of health care that they need (Watson Wyatt Worldwide, n. d. ) The Government †¢ CMS should require PDPs to notify beneficiaries about their right to reimbursement, and monitor implementation of its retroactive payment policy (U. S. General Accounting Office, 2007). CMS should work with state governments in determining where the deficits arise, and in assisting state-sponsored programs to subsidize low-income beneficiaries by reimbursing at least a percentage of what states spend to make up for what Medicare was unable to provide. This may perhaps require an amendment to the actual MMA law, to encourage states to participate more actively in prescription drug subsidies for their low-income constitutions without the fear of depleting their state coffers. CMS should also require PDPs to transmit eligibility information to Medicare within a prescribed period, with a penalty imposed should such information not be communicated, or be wrongly communicated. In the same vein, CMS must ensure that the assignment of dual eligibles into appropriate plans involves communicating to the PDPs of these beneficiaries dual eligibility. The point is that beneficiaries should not be turned away at pharmacies simply because they were not identified or classified correctly by their PDPs. Otherwise, the MMA would not be serving the original objective of the law: to provide prescription drug benefits, and ultimately, to improve the quality of health care in the country. Holiness would mean being pure, clean and godly. However it can not exist without evil. According to Wauchope, holiness could be compared to light and evil compared to darkness. Holiness therefore the main drive and urge for any person who wishes to attain the highest faculties in life, truth, faith and love. The work of any writer cannot be clear and complete unless various characters are employed in order to bring out the intended message. As such Spencer has notable characters that have different purpose. Book 1, Cont I, introduces Redcrosse who is the Knight of Holiness that works collaboratively with Una, a beautiful lady who is out to represent truth and faith of a true Christian. The religious battles that exist in the world today can be traced back to the christsera. Most of our time is faced by lack of virtue of holiness, persistent evil that threatens the human race specifically occurring as a result of superiority struggles among the major religions of the time. The strength of Knight and the lady Una is as a result of boldness, courage and sheer determination to achieve victory by fervently fighting evil and false religion (Faerie Queene II,147-48) . The Roman Empire worked continuously hard to ensure that the whole world remains bound by one religion but however, because of increased awareness and freedom, the England people led a determined rebellion and broke away from Roman Catholic to form a true religion of Protestants and Anglicans. This fierce break-up aggravated evil in the society, where most people were killed for defending their faith. When Knight Meets Una, a strong bond is developed that help them to remain focused in their mission to achieve holiness and eradicate evil. Therefore when cooperation exists among the members of the society, then notable vices like rape, idolatry and innocent killings cannot continue to escalate further. This is not an individual effort but an integral one which requires positive mindset that Redcrosse is urged to have. Resolved in minde all suddenly to win (Faerie Queene, I.210). Human beings still remain to be the weakest creature that is easily lured into evil. Many a time most people have found themselves on the crossroads, more on the wrong side than on the right side of it, because they were tempted by other people; who because of weaker power for self defence of individual values and virtues had to give into it. Wauchope infer a case where Archimago tries to separate Redcrosse from Una through lust and deception, which he falls into. Once separated he becomes extremely weak making it easy for Duessa to deceive him even more. It is good to note that whenever truth is separated from holiness, confusion ensue as people are lost in faith. Thus in our present times it is essential that we keep good companies and associations that can help us grow in faith ,develop the power to defend our believes, not being easily led astray from truth and fall into the paths of evil by the already fallen. This will help enrich the soul, mind and body which in turn will help to perpetuate holiness in all kind and spheres of life. Evil in our society can only be eliminated only and only if we take collective initiative to set rules that will help lighten our lives than darkening it. Only when truth is adhered to that we can forge a way out to develop standards of morals that every member is expected to follow. There is a great overall evil that threatens mankind, the very basic evil of sin. This is the dragon that Redcrosse defeats at the end of Book 1 of Faerie Queene. This enemy can be dealt with, through reformation in various social institutions like marriage, learning institutions, governing bodies and churches. The Norton Anthology also focuses on best reason as to why we should reform our social, economic and political systems so as to have an all round society. If we restructure our religion, faith and love we will have a true meaning of holiness. Holiness is not complete without love. True love does not lie in being beautiful or gorgeous, but it thrives where there is truth and light in faith. Most young men tend to associate beauty with love, but in really sense, it is not an indicative virtue of love. Courtly love dictates that the excitement and splendour constantly travel with valiant warriors who croon romantic declarations of passions to women and eventually accumulate great respect through epic triumphs in the battles over many years. The Redcrosse knight bridges the gap between mere men and these gallant celebrities and reverses the process of virtue. The virtues of love entail being sincere in heartily devotions and commitment to one another, not in reputation but in character and true integrity. This is the ingredient of love. Jennipher Sinclair, points out that being in love does not necessarily mean sexual and emotional feelings but involves learning how best we should live a virtuous life full of respect, purity and holiness. Respect will involve observing the code of humanity of preserving life and not forming stereotypes that are prejudicial and discriminative in nature. These acts are highly shown by persistent struggle that exist between the Roman Catholics and the Anglican Protestants. When human beings begin to use religion as an instrument to hate rather than love each other, then no major developments can be realised specifically in the areas of holiness. As Nelson Mandela points out that, No one is born hating the other and if a person can learn to hate, then he can be taught to love. Love is the union of all earthly races because all human beings have blood that is red symbolising that we are all equal. The Faerie Queene was intended to teach the young men and women to focus on building a society that is clean and pure in its operations. Being the weakest and most lured into temptations of every soot, they ought to observe good codes of conduct. Young men should posse spotless character and should rise to highest circles of leadership and command. We are also a forewarned about love and appearance because love is not in the beauty, as such, believing in the beauty would deceive and the originality of true love. As part of growth development plan, a good management should always be concerned about the warning signals that come out from its survey results. The survey results shows the injuries, absences, turnover rate of staff and incidents per patients for the Parkway Nursing care between the 2000 to 2009. First of all the total number of patients increased slightly between 2000 to 2007.In 2000 there was total number of patients about 21,200 .This rose sharply to about 24,500 an increase 15.57% between 2000 to 2007. In 2009 there was sudden increase in number of patients by 4.98% .There was significant increases in number of patients in both years 2001 and 2009 .The number of patients went up by 5.19% and 4.98% respectively. It can be seen that there were significant changes in injuries per staff member, incidents per patient and certified absences per staff and others. The injuries, incidents, and absenteeism increased with the increase of patients in Parkway Nursing Care. On contrary , we can see that the increase of injuries, incidents per patient, absences of staff cause to turnover rate. Turnover and absenteeism are the withdrawal behaviors and work-related injuries are a significant problem in the nursing profession and are commonly attributed to the stressful nature of the job. The survey results indicate that many problems have developed while the organization was focusing on achieving its growth and profit objectives. Number of patients increasing but all categories shown decline. Costs associated with the problems exert pressure on profitability. Problem exacerbated by reduction in funding and increased documentation. All the above will make it difficult to meet stakeholders needs especially the venture capitalist. 3.PROBLEMS IDENTIFICATION As per surveyed the following problems has been identified in the Parkway Nursing Care. 3.1.Staffing : Parkway Nursing Care has been facing one of the challenging problem is staffing. The staff injuries, absences, turnover these are main problems in parkway Nursing care. The major sources of injuries to nursing care workers are lifting and moving patients and overexertion. The injuries problems will contribute the work-related absenteeism and turnover in Parkway nursing care. Turnover is the one of the issue impacting the performance and profitability of Parkway Nursing Care. voluntary or regrettable turnover that occurs when a nurse that the organization would like to retain chooses to leave their job. Losing critical employees negatively impacts the bottom line of Parkway nursing care in a variety of ways including that decreased quality of patient care, loss of patients, increased contingent staff costs, increased staffing costs , increased accident and absenteeism rates. Employees are then forced to work harder and sometimes longer hours to make up for the lack of a sufficiently s ized nursing staff. The Parkway Nursing Care facing another problem is hiring new employee .This was under scrutiny of Government requirement to hire skilled employee or registered nurse in nursing care industry. 3.2.Physical Demands : Standing or sitting, listening to the patient, family, other health care workers, pushing the beds, gurneys, and wheelchairs, monitor poles, laundry and trash containers doors, pulling beds, gurneys, and monitor poles. Objects from shelves such as linen, supplies monitors, laundry and trash containers and doors these are essential physical functions nursing care .The problem is nurses demand the mechanical equipment to lifting patients and move patients from place to another place in order to prevent stress ,injuries and heavy load .These demand impact the other job turnover .The parkway not willing to purchase mechanical equipment because of it is cost oriented. This will increase the input cost and impacting the profitability of parkway nursing care. 3.3.Documentation: The Parkway Nursing Care has been facing one of the problem was documentation. This was occurring due to Generation gap between old caregivers and young caregivers. It is the difference between the young and the old in priorities and perceptions. The younger generation is always quick to adapt to new situations. It is often the inability of older generation to accept the vigor ,vitality and extreme views of younger generation that leads to the generation gap and communication gap in workforce. This is one of problem is Parkway Nursing care due to this some of them uncomfortable with Electronic Documentation. In an age of rapid changes it is quite obvious that the gap widens , inevitably ending in conflicts. It is high time we accepted the need for an ideal society where the aspirations and views of both generations could be converged to make job more comfortable. Documentation is the mandatory thing in Nursing care industry. The government impose restriction on mode of documentation especially in the E-documentation.This leads to one of the problem in the parkway. 3.4. Focus on filling beds This is the economic problem in the parkway nursing care .The parkway is focusing at filling of beds in order to get profitability. But this may cause the problem to workforce in terms of patient care and reputation. This problem contradict the sales of parkway nursing care why because it affect sales down and also impact on profit of parkway and also reputation. So this problem makes the dilemma to management of parkway nursing care. These are the major problems impacting the performance and profitability of Parkway Nursing Care. 4. CHANGE MANAGEMENT STRATEGY Change management isnt working as it should. Both groups know that vision and leadership drive successful change, but far too few leaders recognize the ways in which individuals commit to change to bring it about. Top-level managers see change as an opportunity to strengthen the business by aligning operations with strategy, to take on new professional challenges and risks, and to advance their careers. For many employees, however, including middle managers, change is neither sought after nor welcomed. It is disruptive and intrusive. It upsets the balance. Senior managers consistently misjudge the effect of this gap on their relationships with subordinates and on the effort required to win acceptance of change. This leads to resistance in the organization. Resistance to change: Most people dont like change because they dont like being changed. When change comes into view, fear and resistance developed. Resistance to change is the action taken by individuals and groups when they recognize that the change may threat their interest. Resistance may be active or passive, overt or covert, individual or organized, aggressive or timid. 4.1 Forms of resistance: Psychological Resistance : The psychological Resistance can be fear of the unknown and fear of failure .No one can say precisely about the consequences of change, and this uncertainty builds up discomfort. The uncertainty and discomfort cause negative reactions among people and they are encouraged to resist change. The change may require advanced skill and abilities that may be beyond employees capabilities. In such situation, the employee may feel that his interests regarding jobs, power or status in an organization are at risk and this fear lead him to resist the change. Logical Resistance : The logical resistance can be of power and conflict, misinterpretation of change and not agreed with the impact of changes: Power and conflict comes from resistance to change also occurs when a change may benefit one department within the organization while harming another. Another reason is Misinterpretation of change. People resist change when they do not understand it. Such situation occurs when the proposed change is not consulted with the employees and supposed to be enforced as an order. People like to know what going on in their organization, especially if something is related with their jobs. When employees feel that the change would increase their working hours and duties and disturb but the benefits and rewards are not seen as adequate, they resist. Sociological Resistance The sociological resistance comes from group norms and disturbance in established pattern. Over a period of time, the members of a group develop understanding and interpersonal relationship. The group members resist the change when they believe that it will alter interpersonal relation and coordination among group. The employees and management are tending to develop a pattern of working. There may be chances to develop stress in such situations. The staffs also have got high workload due to shortage of staff and more patients. The communication gap is one of the reason that causing stress to staff in the parkway and there is no coordination between staff with paper based documentation. When a new shift begins, they dont have much time to check on what happened in the previous shift. This communication gap will make conflict between the staff and also produce high stress to the staffs. 6.2.Stress Management plan Actions or situations that place physical or psychological demands on people over time will cause stress. Both physical and mental stress are required for normal and healthy growth and moderate amounts in the workplace can increase productivity. But if not managed properly, stress can eventually lead to burnout as well as to physical problems. In the workplace, one of the chief causes of stress is the feeling of inequity or unjust treatment. Effective stress management addresses employees both physically and mentally. Easy and economical treatment at the workplace includes provisions for music and physical exercise with suggestions for rest, diet, and meditation. Management can also reassign tasks and provide more flexible work schedules. Workplace stress is expensive because it can cause absenteeism, increased sick leave and medical costs, and high turnover rates. Parkway can give some relaxation programs to the staff like meditation, yoga etc. so that they can get relaxation. It helps people to reduce stress temporarily and also reduce the symptoms of stress. Few organizations have already established this for their staffs. We can also implement this in our organization. Another plan is biofeedback system. Conducting regular medical checkups to the staffs, their welfare The feedback provides the bio information of the staffs wherein the heartbeats, brain waves, etc. are measured. Parkway can coordinate some programs allowing sabbatical leaves to encourage stress relief and personal education. And also include some personal wellness program me . All these programs definitely reduce the stress of the staffs. Parkway can also provide counseling sections to the staffs. It will help to employee to cope up with difficult situations. It seeks to staffs mental health. Good mental health means that people feel comfortable about themselves, right about other people, and able to meet the demands of life. Counseling usually is confidential so that employees will feel to talk openly about their problems. Staffs can share their job problems as well as personal problems and reduce their stress through proper guidance. Some times the manager can do this counseling. Giving proper training to the staff is another way to effectively reduce the stress. For example, some staffs do not know how to use electronic machines, new technologies etc., and proper training to such people will help them a lot to reduce their stress. Always maintain a good communication with staffs as the communication controls the stress of the jobs. Having sufficient number of employees to work effectively will reduce workload stres ses. The management can also provide some leaves related with employee sabbaticals. Conducting welfare programs that reduces the stress of employees will be another approach.
